비영리민간단체 종사자 직무만족의 결정요인: 조직신뢰와 사회문제의 영향을 중심으로

Abstract

현대사회에서 비영리민간단체는 사회문제를 적극적으로 해결하고 공익을 실현하는 주체로서 조직구성원들은 다양한 직무를 수행하고 있다. 본 연구는 이러한 비영리민간단체 종사자의 직무만족에 영향을 미치는 요인을 조직신뢰와 사회문제의 영향을 중심으로 분석하였다. 분석결과, 조직에 대한 신뢰가 높을수록 직무만족은 향상되므로 구성원들이 투명하게 소통할 수 있는 조직문화의 형성 및 조직문화의 혁신이 필요하다. 사회문제에 대한 관심도는 직무만족에 긍정적인 영향을 미치며 사회문제 중에서도 사회적 위험을 심각하게 인식할수록 직무만족은 높아지는 것으로 나타났다. 따라서 비영리민간단체는 구성원들이 개인-조직 적합성(person-environment fit)을 통해 직무만족을 제고할 수 있는 방향으로 조직문화를 재설계하고, 종사자들이 심각하게 인식하는 사회문제를 발굴･해결･공유하는 프로세스를 재구축할 필요가 있다

In modern society, non-profit organizations actively solve social problems and realize the public value, and members also perform various tasks. This study analyzed the factors that affect job satisfaction of members of these NPOs, focusing on organizational trust and the effects of social problems. As a result of the analysis, the higher the trust in the organization, the better job satisfaction. Interest in social problems has a positive effect on job satisfaction, and it was found that Among social problems, the higher the seriousness of social risks, the higher the job satisfaction. Therefore, it is necessary to build a design that leads to job satisfaction by increasing person-organization fit(P-O fit), and to identify social problems that are seriously recognized by members and promote a work method that can carry out projects related to the social problems.
